AI does not always result in more equitable hiring practices. In actuality, it functions as a mirror that amplifies the biases already inherent in your historical data in the absence of stringent human oversight. The algorithm picks up on this pattern and repeats it if your company has hired primarily men from three particular universities for the past ten years. Instead of seeing that homogeneity as a weakness, it sees it as a success metric. AI must be viewed as a tool for consistency rather than a means of passing judgment. The algorithm is not the referee who determines the winner at Wisemonk, where we assist businesses in creating globally distributed teams, but rather a specialized assistant that creates a level playing field. Eliminating noise instead of ranking quality is the most efficient use of AI. Before a human ever sees a profile, we recommend using it to remove names, photos, and graduation years. This method completely changes the emphasis to abilities and experience. Anonymized screening can increase the selection of underrepresented candidates by about 40%, according to research. However, this calls for deliberate design. It is not enough to simply plug in a standard model and hope for the best. Here's a specific instance of how it goes wrong in the absence of supervision. We once saw a model that devalued applicants just for using the term "softball" on their resumes rather than "baseball." The AI had linked "softball" to female applicants who had historically been hired less frequently and "baseball" to successful male sales leaders. That isn't intelligence. That is the worst kind of pattern matching. We think the machine should handle the top of the funnel by verifying hard skills, while humans must own the bottom of the funnel in order to strike a balance between efficiency and equity. A human must be involved to make sure that "cultural fit" refers to more than just "people who look and think exactly like us."
Ethical standards for AI are an extension of human standards, so the same human bias exists in both. That is why, even though we create AI with the intention of making it unbiased, it will always be biased, as it is based on data collected from humans, which reflects our own historical biases. As such, the algorithms used in screening and selection can perpetuate current societal disparities by encoding the same societal biases in the data used to train them. While AI can use objective criteria consistently, it still has boundaries set by the ethical standards humans have created that govern its operation. To overcome these limitations, organizations need to recognize that ethics in AI cannot be separated entirely from human bias. Transparency in how AI systems operate, regular auditing of AI systems, and continual data collection from diverse populations will help organizations better recognize and reduce these biases. Without continuous human oversight and ethical examination, however, algorithms will continue to demonstrate the very biases they attempt to correct, creating an unintended paradox between the tools developed to provide fairness and equality and their effect of promoting further inequity.
Artificial intelligence does not make hiring more equitable; instead, it reveals the inequitable hiring practices that employers have used for years. Algorithms are deterministic. When the input data from previous hiring practices that over-weighted a certain school or appropriate background is given, the model will reinforce that bias. Machines are not biased. They get stressed, audited, and retrained, with none of the defensive blockages that humans employ. One of our recent projects involved a mid-size, allegedly meritocratic California healthcare company. Processing their historical data through a primitive model revealed inequities that the company leaders had not suspected — candidates from two particular university programs were being over-performed in the ranking schema even though their post-hire performances were below average. The AI system did not create the inequitable hiring practices; it was simply the first system to reveal that inequitable system. The incorporation of data cleansing, broadened scope of input training variables, and explainable recommendations produced more equitable, less biased, and ultimately more optimized short lists for hiring. Artificial intelligence will not replace the need for human perception in the judgment of candidates in hiring, but it will, hopefully, expose the inadequacies that will need to be tackled.
From a hiring perspective, this question is exactly why we don't recommend one hundred percent reliance on AI systems from even an interview perspective, let alone when it comes to end-to-end hiring systems. Given the pool of incredible candidates that you'll be able to pull from, it's simply too much to risk alienating your potential new hires with an automated approach that could cause these issues, instead of being willing to take the time to have a people-first element that then reassures candidates throughout the whole interview and hiring process too.
